For more than 23 years, I owned and operated a staffing company. My days revolved around sales calls, payroll, client issues, recruiting challenges, and making sure everyone got paid on Friday.
Every decision is personal when you own a staffing company. You're responsible for your employees, your clients, your reputation, and ultimately your family's livelihood.
Through my role at ESSG, my perspective has shifted. I have the opportunity to work alongside hundreds of staffing companies across the country. I see businesses that are thriving, businesses that are struggling, and more importantly, I see the patterns that separate them.
Those experiences have caused me to ask myself one simple question: if I owned a staffing company today, what would I do differently?
The answer comes down to three things.
1. I'd Know My Numbers Better Than Anyone Else
Like many staffing owners, I measured success by sales. More clients. More placements. More revenue.
Revenue is important, but today I'd spend far more time understanding what the numbers are actually telling me. Every Monday morning I'd want answers to questions like:
- Which clients generated the most gross profit last week? Which generated the least?
- Are my margins improving or shrinking?
- How concentrated is my business? What happens if my largest customer leaves?
- What does my accounts receivable aging look like?
- How are my workers' compensation claims trending?
- How much working capital will I need over the next ninety days?
Top-line revenue is exciting. Profitability is what keeps you in business.
One of the biggest lessons I've learned is that growth often hides problems. I've seen companies double in revenue while becoming less profitable. I've seen owners working harder every year without improving the value of their business.
The healthiest staffing companies don't just watch sales. They understand every number that drives profitability.

2. I'd Invest Even More in Relationships
Technology has changed our industry dramatically, from artificial intelligence and automation to applicant tracking systems and digital onboarding. All of these are valuable tools, and they're worth using well.
But after more than two decades in staffing, technology has never replaced trust. Relationships become even more valuable during uncertain markets, not less.
Clients don't stay because a staffing company has newer software. They stay because they trust their staffing partner to help them solve problems. That doesn't happen by accident. It's built through consistency, by showing up when there isn't an open job order, by conducting regular business reviews, and by understanding a client's goals well enough to help them solve problems before they even ask.
When business slows, relationships create opportunities. And relationships can even protect your business when competitors lower prices. Long after today's technology becomes tomorrow's replacement, trusted relationships will still be a staffing company's greatest competitive advantage.
3. I'd Start Planning for Tomorrow Before I Had To
One thing ownership taught me is that staffing owners are excellent at responding to today's challenges. We're not always as disciplined about preparing for tomorrow.
If I owned my staffing company today, these are the conversations I'd be having before year-end:
- Are all of our clients truly profitable?
- What percentage of our revenue comes from our largest customer?
- Are we prepared for upcoming compliance and employment law changes?
- Are our workers' compensation costs trending in the right direction?
- Are we using technology to create efficiency, or simply adding more software?
- Do we have enough working capital to support growth?
- What parts of our operation should we continue managing ourselves, and where would outside expertise allow us to focus on growing the business?
- If I stepped away for two weeks, would the business continue operating successfully?
While not always easy, these are important leadership conversations. The owners who ask themselves these questions – and answer them honestly – before they have to are usually the ones best positioned when the market changes.
Staffing Agency Owners Who Come Out Ahead
The staffing industry has always been cyclical. Markets rise and fall. Labor shortages become labor surpluses. Regulations evolve. Technology changes. Client expectations shift. Those cycles will never stop.
What separates exceptional staffing companies isn't their ability to predict every market change. It's their willingness to prepare for it. That preparation starts now, not when the next downturn forces the issue.
The staffing companies that come out ahead of the next cycle will be the ones who did this work early, not those scrambling to react.
