Riding the Cycles: Four Things I’d Prioritize Right Now as a Staffing Agency Owner

After nearly three decades in the staffing industry, I’ve seen firsthand how quickly this market can shift, and how critical it is to stay aligned with where it’s going.

The industry continues to evolve. Client expectations are changing, candidates are behaving differently, and economic pressure is forcing agencies to operate more intentionally. And those who don’t adjust to changing conditions will feel it one way or another.

The fundamentals of building and operating a strong staffing business in this shifting landscape are not overly complicated. But doing so well does require discipline. If I were running a staffing agency today, there are a few things I would be locked in on.

1. Work on the Business, Not just in It

One of the most common challenges I see among agency owners is getting pulled too deeply into day-to-day execution and leaving the bigger picture unattended until it's too late.

Filling orders, solving small problems, and jumping into every fire can feel helpful and productive in the moment, but it ultimately limits long-term growth.

When leadership is constantly stuck in the weeds, you lose strategic perspective. You stop looking ahead, building processes, and developing your team. Everything becomes reactive rather than intentional and aligned with industry and global shifts.

Your role as an owner is to create direction, not just keep things moving. That requires stepping back and asking some questions, like:

  • Where is the business going?
  • What needs to evolve?
  • Where are the gaps in execution?
  • What are we building that actually scales?
  • What is around the bend that might impact how we operate, and are we ready?

Firms that operate in a constant state of reaction will struggle to keep pace with the changing market.

2. Force Yourself to Evolve, Even if Things Are Going Well

We’ve established that staffing is changing quickly. Technology is accelerating that change, reshaping how clients and candidates engage. Expectations around responsiveness, communication, and quality continue to rise.

Change is uncomfortable for a lot of agencies. There is a tendency in our industry to hold onto what has worked, delay investment in updated systems, or avoid making necessary changes to team structure and approach.

That hesitation creates risk. Agencies that are reluctant to evolve with the times may not feel the impact immediately, but over time, they’ll likely fall behind in all areas of their business.

Sustainable growth requires a willingness to continuously adjust how you sell, deliver, and operate internally. You have to be honest with yourself and your company about what’s not working, and then fix it.

3. Protect Your Value and Be Selective

Pricing pressure is a constant in staffing. When the market tightens and sales are under pressure, bad decisions get made. It’s not uncommon to see agencies cut rates to win business, or take on work just to stay busy. This can feel like momentum on the surface, but creates long-term challenges.

Why? Competing solely on price is not a sustainable strategy.

Equally important is knowing your value and being selective about the work you pursue. If the order isn’t real, the client isn’t committed, or the margin doesn’t justify the exposure, it’s often a wise decision to walk away.

I’ve lived this firsthand. In 2023, before selling my franchises, I made the decision to walk away from a high-volume opportunity that looked strong on the surface. The top-line revenue was there, but the margin did not justify the risk, multiple agencies had already walked away, and the client showed no willingness to adjust their approach. Not all revenue is good revenue.

That decision reinforced something I’ve seen consistently: when you don’t clearly understand your value, or you’re unwilling to protect it, you end up taking on work that creates more risk than return.

4. Build Operational Discipline to Support Growth

It’s also never been more important to stay operationally disciplined in your business. That doesn’t necessarily mean reducing headcount, but it does mean taking a hard look at efficiency.

Where can you operate leaner? What tasks can be outsourced more cost-effectively so your internal team stays focused on growth, client relationships, and revenue-generating activity?

If your top performers are tied up in work that doesn’t move the business forward, you’re limiting your own growth. Time and focus are finite, and they must be allocated intentionally.

Organizations that align their people, processes, and resources around high-impact work are better positioned to scale consistently and navigate market cycles effectively.

Building for What’s Next

At its core, success in the staffing business comes down to discipline.

In a down or uncertain market, it’s easy to get reactive, to chase volume, and say yes to the wrong opportunities. But this is the time to stay focused, operationally sound, and make decisions with a long-term view.

Be honest about your capabilities. Then align your strategy with where you can execute effectively, not just where the opportunity looks good on paper.
